The Door in the Basement This story was told by a 19 year old Caucasian male. The story was related in an informal, one on one setting between classes at the University. The storyteller did not personally experience the events in the story, but he heard the story directly from the people involved in it. The telling of the story was recorded, and the following transcript is nearly verbatim, with only minor modifications for the sake of clarity: Ok, so I guess this story happened probably about fifteen years ago, maybe more than that. One of my parents’ friends had just bought a house. He and my parents’ other friend, names being Bill and Bernie, were going to the house to fix it up before Bill actually moved in. So, they’re looking around this house, and they were working on it for probably a week or two, and during the week they had noticed that there was this black door in the basement. And it had a red X mark across it. They couldn’t open the door; it had never actually been opened before as far as they knew. But it was just sort of weird and creepy, just had a really bad feeling to it, and again the door never really opened, so they didn’t think too much of it. Well, one night while they were working in the basement where the door was, Mr. Bernie had to leave to go get some extra parts or extra tools or something, so he got up and left. Mr. Bill was still working down in the basement. Well, it was maybe fifteen or twenty minutes later, and Mr. Bill was working in the basement not paying much attention to what’s going on, when he hears footsteps upstairs. So he thinks it’s Mr. Bernie coming back. He’s waiting, and the footsteps are walking around. They go into the kitchen area, they go into the living room area, and they’re just walking around. Eventually he yells up the stairs ‘Bern, what are you doing? Get down here, help me out!’ There was no reply. Mr. Bill waits for another minute or two, and still no reply, but he still hears the footsteps. So he starts to walk upstairs, ready to drag Mr. Bernie back downstairs and getting really mad at him that he’s walking around upstairs not helping hi m out while Mr. Bill’s trying to do some work downstairs.

Though, even more recently it has taken on a whole new definition. Biometrics has already begun using applications that range from attendance tracking with a time clock to security checkpoints with a large volume of people. The growing field of biometrics has really been put on the map by two things, the technological advances made within the last 20 years, and the growing risk of security and terrorism among people all over the world. In this paper I will focus on: the growing field of biometrics, why it is important to our future, how the United States government has played a rol e in its development and use, the risks involved, the implications on public privacy, and further recommendations received from all over the science and technology field. Biometrics has really been a captivating part of watching new age movies and futuristic stars bring in the 21st century. Yet, most regular people don’t even know what is behind these alluring â€Å"tricks†, and what really classifies as a part of the Biometrics field. Something as simple as a pin number you use for an ATM machine would qualify as part of this realm. Other behavioral characteristics can be things such as a voice print, or a signature. Biometrics can also become so technologically advanced that they can use video surveillance to scan who goes in and out of an area... ...in safety and liberty in the first place, you have to push the envelope. Seeing all points of view on the issue of biometrics made me see that we are better off with it than without it. Eventually the legislation will be passed, and biometrics will fall into place, and become as common as a lock on your door. Along History, people have had the necessity and the curiosity of moving and changing from some places to others, and in this sense means of transport have played an important role. Nowadays, there is a great variety of means of transport and all of them have advantages and disadvantages. When we have to choose a mean of transport we usually take into account distance, speed, comfort and cost. But I would like to focus the discussion on transport in our cities and the question is: What do you think is better: to use public or private transport? Regarding private transport, I think that the car is the king. Cars provide autonomy and they are seen as being more convenient and reliable. They also provide access to more destinations than public transport. Besides, in another way, cars are seen to confer prestige and other socially desirable attributes. Although she was discouraged from applying to Princeton by high school advisors who felt her scores werent adequate, she was accepted and graduated from the college with honors and a bachelors degree in sociology and a minor in African-American studies. She was one of very few black students attending Princeton at the time, and the experience made her acutely aware of the issues of race. After graduation, she applied to Harvard Law School and once again faced bias as college counselors tried to talk her out of her decision. Despite their doubts, she matriculated and excelled, obtaining her J.D. in 1985. Professor David B. Wilkins remembers Michelle as forthright: She always stated her position clearly and decisively. Louis Rukeyser wrote, If we want monetary policy to play its proper role in a true national economic reconstruction, the authentic task is to get the Fed to stop bouncing like a Chinese Ping-Pong ball, switching every few months between the inflationary effect of pumping far too much money into the economy and cramping, recessionary effect of supplying far to little (Rukeyser 104). And, because the US is the largest economy in the world, its monetary policy also has significant economic and financial effects on other countries. The object of monetary policy is to influence the performance of the economy, as reflected in such factors as inflation, economic output, and employment. It does so by affecting demand. Most people are familiar with the fiscal policy tools that affect demand, such as taxes and government spending. Less familiar is monetary policy; it is conducted by the Federal Reserve System, the nations central bank, and it influences demand mainly by raising and lowering short-term interest rates. The Federal Reserve System (the Fed) is the nations central bank. It was established by an Act of Congress in 1913 and consists of the seven members of the Board of Governors in Washington, DC and twelve Federal Reserve District Banks. Congress structured the Fed to be independent within the government. What that means is although the Fed I accountable to Congress, it is insulated from day-to-day political pressures. This reflects the conviction held both the US and in many other countries that the people who control the countrys money supply should be independent of the people who frame the governments spending decisions. Most studies of central bank independence rank the Fed among the most independent in the world (World 68). Each reserve bank President is appointed to a five-year term by that banks Board of Directors, subject to final approval by the Board of Governors. This procedure adds to independence, because the directors of each reserve bank, who are not political appointees, provide a regional cross-section of interests, including depository institutions, nonfinancial businesses, labor, and the public. The Fed is structured to be self-sufficient in the sense that it meets its operation expenses primarily from the interest earnings on its portfolio of securities. Therefore, it is independent of Congressional decisions about funding. Even though the Fed is independent of Congressional funding and administrative control, it is ultimately accountable to Congress and comes under government audit and review. The Chairman, other governors, and Reserve Bank Presidents report regularly to the Congress on monetary policy, and a variety of other issues, and meet with senior Administration officials to discuss the Federal Reserves and the federal governments economic programs (World 67). Within the Fed, the Federal Open Market Committee, or FOMC, has the primary responsibility for conducting monetary policy. The FOMC meets in Washington eight times a year and has twelve members: the seven members of the Board of Governors, the President of the Federal Reserve Bank of New York, and four of the other Reserve Bank Presidents, who serve in rotation. The remaining Reserve Bank Presidents contribute to the committees discussions and deliberations. In addition, the directors of each Reserve Bank contribute to monetary policy by making recommendations about the appropriate discount rate, which are subject to final approval by the Governors. The goals of US Monetary Policy according to the Federal Reserve Act states that they are to promote maximum employment, stable prices, and moderate long-term interest rates. The goals of monetary policy are inconsistent. The belief that a 4% unemployment rate and stable prices are inconsistent is shaped by the widely accepted natural rate hypothesis. It argues that monetary policy has no effect on the economys long-run equilibrium unemployment rate, which is often called the natural rate of unemployment. The reason is that, in the long run, unemployment depends on so-called real factors such as technology and peoples preferences for saving, risk, and work effort; these factors are beyond the reach of monetary policy. Darren Ferguson, the church's musical director, is this: "Most people think that to be a Christian you have to give up being a young person, having fun, and we're saying you don't have to give up being young, you don't have to give up having fun." And fun - and lively and loud - it is. Because of the music, Ferguson said, "There's just enough testosterone to get the guys saying, 'Yeah, I like this.'" Lamar Haney, a 19-year-old member of a rap group called Three Shades of Faith, explained, "These are secular beats, but we use them to glorify God." Raised in the jungle by apes Tarzan never lived in European civilization yet he â€Å"inherited† the mannerisms and ethics of that society. Burroughs positioned Tarzan at the top of the hierarchy of civilization while he placed the African Mbongo tribe at the bottom. As Tarzan watched the cannibal rituals of the Mbongo, â€Å"[he] began to hold his own kind in low esteem[2]†. Many in Burroughs’ society disregarded the cultural practices of the Africans by writing them off as being primitive and lacking value. Overlooking the social structure and the established customs, Europeans considered the Africans primitive because they were different. Tarzan did not interact with the Mbongo he found them to be savage and uncivilized. This ethnocentric lens that created distinctions and separation transcended the cultural borders. At age 11, slave traders kidnapped Olaudah Equiano, a child who never knew any culture outside of his own. When he first encountered white people, his initial reaction showed the same culture shock and ethnocentric view displayed by Tarzan. â€Å"I came among people who did not circumcise, and who ate without washing their hands. They cooked their provisions in iron pots, and had European cutlasses and cross bows, which were unknown to us; and fought with their fists among themselves. Their women were not so modest as ours for they ate, drank, and slept with their men. But, above all, I was amazed to see no sacrifices or offerings among them.

In psychoanalysis, an ego defense mechanism is an unconscious personality reaction that the ego uses to protect our conscious mind from threatening feelings or perceptions. The ego defense mechanisms are as follows: denial, displacement, projection, rationalization, reaction formation, regression, repression, sublimation, and suppression. Ego defense seems to occur subconsciously – we are often not aware that we are becoming â€Å"defensive†. Early care-giving is a major factor for a child to feel secure to explore the world around them (Carbonell, Alzate, Bustamente & Quiceno , 2002). How different is this early care-giving between two cultures such as the United States and Colombia? This is a look at the differences and similiaries of raising girls, both born in 1988, in Colombia and the United States. Both girls were raised in nuclear families, with one older sibling, close enough in age to be a major part of each girl’s daily life. One was raised in Colombia, although she moved to the United States at the age of eleven, while the other was raised completely in the United States. Both parents of each girl were interviewed as well as the girl herself. The basic stepping stones, the times that parents love to videotape, the â€Å"baby’s first† moments all seem to happen relatively similarly in both girls. Self-reported by Paulina, was that she walked around the age of ten months. Similarly, Jane walked at the age of ten months. Both were somewhat delayed in speech, enough so to be taken to doctors. In each case, the parents were told that the child would speak if the family stopped following the non-verbal directions from the child. Paulina’s first words were â€Å"eso,† Spanish for â€Å"that,† and â€Å"Ma. † Jane’s first word was â€Å"Ah-yah† which was meant to be â€Å"Alex,† her brother’s name. Paulina stood alone at the age of eight months (personal communication with subject), as did Jane (personal communication with subject). Punishment is something all parents must figure out. Hispanics tend to mollify children and be more lenient (Figueroa-Moseley, Ramey, Keltner & Lanzi, 2006). Hispanic parents tend to try to calm their child rather than work towards developmental goals, which tend to be more valued in the United States. Neither girl was punished in the form of â€Å"grounding,† but both were warned with simple looks from their parents, such as glaring and both girls were yelled at as well. Corporal punishment was used for each girl as well. Paulina was â€Å"smacked,† and Jane was occasionally spanked. Jane would be sent to her room or made to sit in a chair as in a â€Å"Time Out,† however Paulina never experienced a â€Å"Time Out† and recollects that such a thing was not common in Colombia. Both girls were raised to speak their mind, and not wait to be spoken to, as long as what was said was respectful. Questions were welcomed by both families, but the girls were expected to know the time and place in which to ask questions. Each girl was also allowed to pick out her own clothes, which has been shown to be good for children, as children see it is important for them to make some of their own decisions, and identify with the choices (Ardila-Rey, Killen, 2001). Paulina’s mother tried to teach her what matched, but eventually gave up trying when it, although Colombian mothers tend to worry about the outward appearance of their children (Carbonell et al, 2002). When asked what Jane would choose to wear, Jane’s mother replied, â€Å"Anything that didn’t match,† although she, too, tried to teach her daughter matching. No major restrictions were set upon either girl, except to be respectful. Respect was emphasized in both situations. As respect was emphasized from child to adult, so was it shown from adult to child. Both children were kept informed of what was happening in the family. Children were expected to be a part of dinner conversation and were allowed to participate in the adults’ lives. Also, both children were given reasoning behind decisions and had things explained? â€Å"because I said so† was used only when the situation would be later explained, and the consequences of an action were described rather than a mere â€Å"don’t do it. † Chores were a part of each girl’s life as well. Both were expected to do what was asked of them to help around the house– dusting, vacuuming, clearing the table, etc. Jane was expected to help with dinner, which included getting food from the refrigerator, carrying things to the table, loading the dishwasher, setting the table, and occasionally stirring. Jane was given an allowance of approximately five dollars a week, but this was never in exchange for doing her chores. Paulina, too, was not paid for doing her chores. She states, â€Å"I was part of the family and therefore I was expected to work in the house without any sort of reward (personal communication, April 10, 2007). † Colombia tends to be a collective society that looks to the benefit of the group, rather than the individual (Pilgrim, Reuda-Riedle, 2002), which applies to this situation in that Paulina was expected to help keep the house in order, without ? payment’ because it was for the greater good of the family, being part of the group is an important aspects of a collective culture. Family relationships and interdependence? a common bond between family members, working together for the benefit of the family? tend to be much more emphasized in Hispanic cultures (Carbonell et al, 2002). A major part of any culture is food and dining, and children are a part of that. Children often lose some of their appetite between ages two and six, and because parents worry, bad food habits are put into place. Sugary foods are offered if a child finishes a meal, and many foods have vitamins and nutrients added. However iron, zinc, and calcium are seen to be deficient because juices and sodas are replacing milk, and cereals and processed foods replace fresh fruits and vegetables (Berger, 2006). It is also hard to maintain good eating habits during this age, because children often need meals to be â€Å"just right. † Children have very determined ideas for what should be eaten, how it should be eaten, and the entire situation surrounding the meal. Often times the food â€Å"required† is not healthy food, but rather sugary or similar to fast-food, like chicken nuggets or French fries. Paulina ate dinner together with her family every night, generally at eight o’clock, as is customary in Colombia. Her mother did most of the cooking, and after dinner, either her mom would not clean up, or her mother would, but with the help of her daughters, while her father did other household things. On weekends, most meals were eaten together. Breakfast was generally around ten o’clock in the morning and lunch was around three o’clock in the afternoon. Very few times, her father would cook, although he cooks more now that they live in the United States. Food was as healthy and fresh as possible. Snacks were fresh fruits, and there were never packaged foods in the house. Jane would eat dinner with her family as well, often around seven o’clock in the evening, when her father came home. She would eat breakfast and lunch with her brother until this was no longer possible because of school. Jane’s mother did most of the cooking, and the children were expected to help. Snacks were often dry cereal like Cheerios, apples, crackers, or cheese. Paulina started learning numbers and how to read and write at the age of four, when she went to preschool. The debate of how children should be taught to read can be broken into two sides; phonetics and whole language (Berger, 2006). Phonetics looks at each sound of each letter, while whole language, encouraged by Piaget, says that concentrating on the goal of fluency and communication is more important than individual words (Berger, 2006). Jane also attended a preschool at the age of four, but it was not as much structured, formal schooling. Both were taken to a part-day day-care or nursery school for the opportunity to socialize with other children. While at nursery school, Paulina was mostly made to play with toys. Jane attended a Co-op nursery school at a Unitarian Universalist church. In a Co-op nursery school parents take turns coming into the school to help supervise stations and participate in the nursery school experience. Stations were set up, such as a Reading Corner, Snacks, and a daily feature, such as tracing bodies on large sheets of paper or crafts. Co-op nursery schools are not typical in the United States, but Jane’s parents thought it was important to be involved with their children when possible and for their children to have the socialization experience. Both were read to everyday. Jane was read to a two to three times a day, for about fifteen minutes each time, but also had labels, signs, and anything printed read to her during everyday life. Jane was occasionally, but not often spoken to in â€Å"Baby Talk,† while Paulina was never spoken to in â€Å"Baby Talk,† as her parents thought speaking to her regularly would help her learn to understand. Both parents acknowledge that their children were not raised in a way that is typical to their individual cultures, and that is evident looking at the two girls in adolescence and early adulthood. Both girls realize that because their parents were stricter when they were young, that as the girls grew older; their parents didn’t need to be as strict. Each girl knew what was expected of her and was therefore given more freedom as she matured. Many times this appeared to friends as though the girl could do what she pleased, although this was not the case. The girls knew the limits of what they could do without being told. Both sets of parents relied more on their trust in their daughter than blatantly telling her what she could or could not do. Obviously, there are some differences and some similarities between raising children in Colombia versus the United States. The Relationship Between Religion and Morality

Morality (sometimes called â€Å"true morality† or â€Å"high morality†) should be distinguished from those rules which are simply those which are considered necessary for the efficient running of a society. Such rules of a society are enshrined in law, custom and convention; and are supported and enforced by society through the legal system and public opinion. These rules are usually obeyed because of self-interest, a kind of â€Å"social contract† in which, for example, we agree not to steal from anyone else in the society if they agree not to steal from us. In very early societies these social rules were supported by religion, and presented as behaviour which the gods insisted humans obeyed. It is arguable that some (ie numbers 5-9) of the Ten Commandments (13th Century BCE) are just such social rules. However such a system of social rules may break down, particularly in a secular or pluralistic society. For example some people may consider that the society in which they live is unfair, and only benefits certain groups in it; or the legal system may be too inefficient to prevent other people stealing. In such situations individuals may think it is no longer beneficial for them to continue to agree to the social contract, and then there would be no compelling reason why they should continue to obey society's laws. What we consider to be true morality is different from social rules in two important respects: 1. It is based on real concern for others as human beings of equal value to ourselves 2. Our motivation for behaving morally is that such behaviour is â€Å"right† and we feel we â€Å"ought† to do it, even when it is inconvenient to ourselves. Is Morality dependent upon Religion? The evidence to support this view is: * All religions insist upon a moral code as a central part of the religious life. * Even non-religious people when discussing where ethical values came from will refer to religious sources, such as the Ten Commandments (Exodus 20. 2-17), or the Sermon on the Mount (Matthew 5. 3- 7.27). * When people (eg newspaper reporters) require an expert opinion on moral issues they will ask religious leaders. * People expect higher standards of moral behaviour from religious people (a story of an adulterous vicar is more likely to appear in the newspapers that a similar tale about a bank manager – unless, of course, the latter is a churchwarden!). * Even in our largely secular society, â€Å"high† morality is often referred to as â€Å"having Christian values†. * When people talk of someone being â€Å"a good Christian† they are usually referring to their moral behaviour (ie how they treat others) and not to their doctrinal orthodoxy (ie whether they hold the traditional Christian beliefs). * True morality sprung up within religion. Arguably the first clear and unequivocal expression of true morality was the insistence by the Israelite prophet Amos in the 8th Century BCE that Yahweh (God) required honesty, truth and justice among his people more than religious observances (sacrifices, etc): â€Å"Even though you offer me [Yahweh] your burnt offerings†¦I will not accept them;†¦but let justice roll down like waters, and righteousness like an ever-flowing stream† (Amos 5.22-4). * No society developed morality without having developed religion first, and all morality was originally proclaimed in the name of religion. It could be asserted, therefore, that morality is a product of religion, and true morality can only derive from religion. * Conscience can be interpreted as the voice of God telling us what is right and wrong. * It can be argued that even when societies lose their interest in practising a religion, they still maintain the moral values which that religion originally instilled into the society. Thus it can be claimed that in Britain today, where about 1 person in 30 is a practising Christian, the moral values which the society proclaims, believes in and tries to live by are Christian moral values (secularised). * It can be claimed that people will not chose to be moral unless encouraged to do so by religion. Is Morality independent from Religion? The evidence to support this view is: * Religions existed for many thousands of years before they developed a real morality. This suggests that morality is not an essential part of religion. * Atheists and agnostics, who do not believe in or follow any religion, can still live truly moral lives, with a selfless compassion for other humans. * Whole societies (eg China and the former Soviet States) can be officially atheistic, and there is no evidence that such countries or governments are necessarily more wicked than ones which claim to be religious states. * The origin of moral values can be explained in terms of Evolutionary Ethics (ie as societies develop and become more complex and sophisticated so social rules become more demanding, evolving into true morality). * Conscience can be explained in other ways (eg Sigmund Freud's concept of the internalisation of parental norms). * Agriculture, families, medicine and learning all developed within a religious context, as did morality. They have now all entered the secular domain, and are considered independent of religion, so the fact that morality developed in a religious context does not mean that it is necessarily dependent upon religion. * Plato posited the â€Å"Euthyphro Dilemma† which raised the question that good must be independent of God, or there would be no way of knowing if God's commands were actually good or not. Can we come to some kind of conclusion? How you evaluate the above evidence, and the conclusion you come to about where the balance of the evidence lies is something you have to do for yourself; but you must do it honestly, thoughtfully and intelligently. You may like to consider the following thoughts: * All people have some kind of beliefs concerning the nature of humanity, what is of real importance and value, and what one should do with ones life. * Religious people will refer to these beliefs as their religion, and associate with groups of like-minded people who share the same religion. Atheists and agnostics will tend to refer to their beliefs as their philosophy of life, and may consider them a more individual matter. * These beliefs (whatever we call them) affect our behaviour, and we legitimately judge a person's philosophy of life by how it affects their moral decisions and actions. * So ones beliefs determine ones morality.

And there were several topics that gave me a tough time. The first one to come to mind is the chapters on direct preparedness for disaster relief. I never know the plans had to be so thought out and complicated, and at first I hade a difficult time grasping those ideas. However, I soon found that by looking at them carefully and really going over them, they soon became almost a second nature for me. Looking forward, I really feel that this class help prepared me for a future in helping people.

This is compounded by conflict and ignorance of the staff who no longer know what role to play. Thereby, the report that follows provides a general solution to the change required by the new CEO, which is to centralize the system VFMS into the corporate headquarter, and to dismiss some of the staff. Thus, the method of change of Kurt Lewin will be used for this case and the plan will be mainly oriented towards communication, analysis as well as the training. Further that, since a change manager will not be able to do this plan on his own, the creation of a team and a new change manager have been approved. Thus, the analysis made on the different behaviour required of the individuals. Allowed us to compose this team using the method of Belbin team roles. Thereby, the new change manager will be a Coordinator, while the team will consist of a Plan, a Monitor evaluator, a Resource investigator, and an implementer. I. Change management : I.1. Reason for change: Actplan is a multinational engineering company with a divisional structure specialized in the manufacture of electrical components for domestic and industrial use. The company is divided into several districts that have full control over their geographic area and are headed by division managers. These ones manage the technical, marketing, financial and commercial aspects, and are directly responsible to the general manager in the corporate headquarters. There is thus both a great autonomy of the different districts and a strong centralization of the powers around the divisional managers. Change management process: a-The unfreeze: The first stage of the unfreeze, begins with a large communication campaign plan (Annex 1), for this purpose, each DHQ and CHQ manager has the task of communicating the current events for his team, the purpose of this manoeuvre is to reduce mistrust and stress regarding the new CEO in a way where it remains a new unknown person for the staff of the company, unlike managers who collaborate with them longer. During these communication sessions, we handed out to managers a survey for all employees of the organization. This self-administered survey is composed of closed-ended questions, with a cover letter, providing the necessary recommendations for responding, including anonymity and confidentiality. The survey consists of five parts (Annex 2): the first one looks at the working environment; The second on changes, and the third on general issues related to the workplace; The results of these survey will be counted and treated later to find points of the old system failure and to see emotions as well as to detect possible resistance. In addition to meeting the reality of the environment, several meetings took place with the union and the members of the committee. These meetings aimed at ensuring consistency between the survey and the organizational reality. b- Transition: The transition stage is the most delicate step of the change, in the way where it is here that the communication plan put in place will be implemented. Following the CEOs recommendation, the first change was to centralize the VFMS system, thus controlling the logistics fleet will be supervised by the CHQ with the mission of tracking different lorries, as well as support for maintenance operations, by installing GPS tag and a GSM Diagnostic System in each truck. However, this change will greatly alter the way the engineers works in each DHQ. The biggest fear is the use of a centralized system for people who have been working independently for a long time. The manipulation of this system leads to fears for both good and bad engineers especially that we are in a transition phase where the worst engineers are afraid because they will be controlled and the best are afraid of the new technology. Even for the staff of the CHQ where the new system will be installed, it will bring a new unknown task to all, which will generate fear, stress and the anguish of spending more hours to work. At this level of the transition and before starting the training of the new system, forms of resistance can be imposed and creates conflicts, especially with the potential for the imminent dismissal of the staff. Thus, the brief observation phase that will follow in collaboration with the human resources of each division will bring to light the disruptive elements that will totally contradict the new system. This denial will be mainly in the form of absenteeism and refusal of collaboration; those will have to be decommissioned according to the CEOs recommendations, the idea is that the training of these elements will be a waste of money and time. On the other hand, the development of an early retirement formula for employees aged 50 and over with at least 20 years of seniority will be negotiated with the union so that we will save time as the training of older people will take longer. Having the field clear, the training phase on the new VFMS system and the accompaniment of the staff will begin. Training the most important step in change projects because this brings knowledge about the current change in the project, technology that come with it and understanding to the future role, so the methodology of training needs to be adapted to peoples, their roles and their functions. Thus, E-learning or distance learning, maybe a technological opportunity for this project. In fact, this method brings, many advantages: -It adapts to the constraints of time and the organization of each one. -It allows to work autonomously and independently. -It develops the spirit of curiosity and research. -The cost of training is reduced (booking class rooms, traveling trainers). -It avoids transport costs due to geographical distance. c- Refreeze: During this stage, new practices become natural. They integrate in the person and in the context. Now is the time to make adjustments so that residual problems do not compromise the results obtained. The aim here is to reinforce the changes made and to make them resistant to possible changes or regressions. In conducting change, observing these phases ensures better chances of achievement and is part of a rather participatory mode of change. It makes it possible to target the actions undertaken according to the stage in which we are located. Thus, the template in Annex 3 summarise the change management plan and the new company organisation will be as shown in the following figure. To do so, he must detect opportunities and locate existing skills. II.2. Defining the new change manager: Following the definition above and following the Belbins team roles (Figure 5), the new change manager within the company will be designed following the test, the proper role for manager in this should be a coordinator, Thus the choice will be made among the potential leadership that will have the most concordance in this role by the test observer. Moreover. This new change manager will be designed at the early stage of the process change, to let him have all the knowledge about every step before the retirement. II.3. The establishment of a change management team At the start of the project, the manager will set up a change management team, which will be different from the functional team in charge of managing the project itself. The aim is to create a multidisciplinary and motivated team with the skills and competences to manage the change process over its entire duration: group work capacity, degree of mastery of the project management culture, capacity of animation and especially negotiation. The creation of the change management team can only be done with internal resources, but the use of external providers is often necessary because external resources can be a guarantee of objectivity and neutrality, and they have skills, Methods, and communication techniques that do not have internal resources. Thus, following the Belbin test, we should find resources can be useful in communication actions because they know the structure, can identify the right people, or be informed more quickly of possible obstacles. Finally, the typical change management team roles will be: A Plan, a Monitor evaluator, a Resource investigator, and an implementer.
